教育經營研究新焦點——學校組織變革關鍵成功因素之個案研究

A new focus to the study of education management -A case study for the critical success factors of the school during organizational change

本研究旨在探究個案學校組織變革關鍵成功因素，釐清個案學校關鍵成功因素之具體措施，以及了解個案學校未來管理、經營發展應優先改善提升的方向。本研究以個案學校為研究對象，運用問卷調查、訪談進行資料蒐集。根據研究資料分析結果，提出下列各項結論：
一、 個案學校組織變革之關鍵成功因素主要為「校長領導特質」、「校長能有效經營管理學校業務」及「能重視維持及提升教師能力素質」等三項。
二、 不同背景變項人員對個案學校組織變革關鍵成功因素認知存在差異，本研究分析並探究其原因。
三、 個案學校未來應優先改善提昇因素為：「校園文化氣氛」、「學生學習表現」、「變革敏銳度」、「課程設計與實施」等四項。本研究並歸納整理受訪者意見，供個案學校參考。
根據上述結論，本研究針對個案學校以及其他進行組織變革學校提出建言，同時亦針對未來進一步研究出建議。

The main purposes of this study is to investigate the critical success factors ofcase school during school organizational change，to find out the concrete measures ofthe critical success factors，and to construct the paramount improvable factors in thefuture.
In this research，I take a combined high school as an example and adapt thequestionnaire，and interview as the main methods to collect data.
According to the data analyses，the findings of the study are summarized asfollows:1 The critical success factors of case school during school organizational change areon three items as follows:'the principal's special leading character'，'principal caneffectively manage the school service'and 'can maintain and promote the teachers'ability and quality'2 The staff in different background have obviously different opinions on the cognitionof the critical success factors for the case school during school organizationalchange.3 The paramount improvable factors of case school are on four items as follows 'thecampus culture atmosphere'，'the students’ performance in study '，'the sense oftransformation', and 'the curriculum design and the implementation'，the study alsocollects the participants’ suggestions for the case school’s reference.　According to the above conclusion，this research proposes some suggestions tothe case school and all the other schools regarding the school organizational changes.Meanwhile this research also proposes some suggestions for the further studies.
