This study examines the correlations between nurses' job satisfaction, professional commitment, and organizational commitment, with the goal of applying the the survey results to nursing practice to promote quality of nursing care. 477 valid survey questionnaires were collected from nurses working at four local hospitals in Taiwan. The study used the structural equation model (SEM) to exam the relationships between nurses' job satisfaction, organizational commitment, and professional commitment. The survey results revealed that nurses' job satisfaction had significant positive impacts on both organizational commitment and professional commitment, with a greater influence on organizational commitment. The surveyed nurses were least satisfied with their paid salary. This research study suggests that hospitals appraise the appropriateness of nurses' salary with compensative benefits. Adjustment of nurses' salaries and benefits will increase their job satisfaction. Establishment of a good work environment, including an organizational system, interpersonal relationships, and professional tasks, can facilitate nurses' professional commitment. |
