門診護理內涵日益擴增,為提昇照護品質,角色功能的定位及工作表現的促進極為重要。研究採描述調查性研究設計,收案某醫學中心具門診護理經驗三個月以上護理人員170位。結果發現門診護理人員工作表現介於「符合標準」與「表現優良」間,受試者一致認同「安全把關」是門診護理的角色功能,而「綜合業務協助」之認同度最低;無論角色認同與角色期望間、角色期望與角色執行間或角色執行與工作表現間均呈正相關。工作表現的預測變項有「公職護理師」、「科間組長」及「角色執行」,可解釋變異量為34%;角色執行的預測變項有「護理級階」及「護理年資」,可解釋變異量為14%;角色期望的預測變項是「護理年資」,可解釋變異量為4%。建議強化門診護理人員角色功能認知、激勵同仁進階、謀取契約人員合理的福利,以留任優秀的護理人員。
英文摘要
The outpatient service is improving day by day and in order to promote nursing quality, promoting the localization of nursing role function and work performance is extremely important.This study was designed as a descriptive investigation. The 170 subjects were nursing staff working in amedical center andwho had outpatient service experience for more than three months.The purposes: to understand the nursing staff’s role function of consensus,expectation,execution,and work performance inoutpatient service.The findings: “check on safety” was the most important role function; the lowest score was “comprehen siveservic eprovider”. There was a positive correlation between expectation and execution and a positive correlation between execution andwork performance.Work performance predictorswere “formal nursing staff,”“teamleader,” and “carryingout,”whichexplained 34%. “Nursing stage”and“nursingwork period”were thepredictors of execution,whichexplained 14%.The predictor of expectationwas “nursingwork period,”which explained 4% of the variance. Based on the results, strengthening the nursing staff role function of cognition, encouraging colleagues to be advanced, and seeking reasonabl ewelfare will retain the post of an outstanding nursing staff.
