國民小學教師心目中理想的校長領導行為之研究：本土化之觀點與初探

A Study of Ideal Principals' Leadership and Unpopular Principals' Leadership: From Indigenous Viewpoint

台灣地區所建構或研究的學校領導模式，其實大都是追隨美國的腳步，雖然吾人亦可清楚知道本土化的必要性，但一時之間國內校長領導研究恐怕還是無法擺脫西方領導研究的束縛，即便如此，本土化的研究取向畢竟是一條值得走且應走的路線。基於此，本研究試圖以國民小學教師為研究對象，擬從開放式問卷之質性文字描述中萃取校長領導行為，以進行台灣地區校長領導行為研究本土化的初步探究。 具體而言，為探究教師心目中理想的校長領導行為，並初步建構本土化的校長領導行為層面，本研究以北部15所國民小學教師為研究對象，分析教師心目中理想的校長領導行為，並歸納出理想及不被歡迎的校長領導行為，以作為學校領導者、教育相關人員及未來研究的參考。質言之，本研究經由136位國小教師的描述，蒐集600多條有關校長領導行為的項目，最後經由問卷資料之彙整、萃取及分析歸類，研究歸納發現「關懷體恤」、「溝通聆聽」、「以身作則」及「具有願景與目標」四項是受試教師提出最多的心目中理想的校長領導行為，而「權威專斷」及「自私自利」是受試教師表達最多的不欣賞或不喜歡的校長領導行為。最後依據本研究結果發現，提出八項建議，以供學校行政相關人員及未來研究的參考。

The purpose of the study is to explore the ideal principals’ leadership andunpopular principals’ leadership from indigenous viewpoint. The author arguesthe indigenous approach should play an important part in educational leadershipresearch in Taiwan area. In the past, we learned a lot of leadership theories fromAmerican. However, in the future, we should pay attention to indigenous viewpoint. Aquestionnaire was given to the teachers of 15 elementary schools. Accoording th theresult, the study provides some suggestions for school administrators to improve theirleadership , and provides some suggestions for the future study.
