人力資源彈性包含資源彈性與協調彈性,是組織面對外部變動環境時,可迅速適應 與回應各種挑戰的能力。本研究採用 Way 等學者發展之五因子人力資源彈性構面,以 臨時編制人員為例,探討組織人力資源彈性對於組織創新之重要性。研究結果顯示人力 資源彈性與組織的適應能力及組織創新皆有正向關係,組織的適應能力與組織創新有正 向關係。此外,本研究證實了組織的適應能力可中介影響組織人力資源彈性和組織創新 兩者的關係。本研究發現可提供組織採用彈性人力資源管理實務之論證基礎,使組織能 進而強化其因應外在變化的適應能力,因而提升組織的創新能力和績效。依據研究結 論,本研究提出管理實務之建議與未來研究之展望。

Human resource (HR) flexibility is an essential firm-level capability, incorporating resource flexibility and coordination flexibility that allows the organization to adapt and be responsive to ever-changing dynamics in the environment. This study adopts the newly developed five-factor HR flexibility model and examines the HR flexibility demonstrated in the use of contingent workforce. Results indicate that HR flexibility is positively related to both adaptive capability and organizational innovation. It is also found that adaptive capability mediates the relationship between HR flexibility and organizational innovation. Managerial implications and suggestions for future research are thus discussed.
