"Integrating deonance theory with conservation of resources theory, this study investi-gated the effects of observed abusive supervision on relational silence behavior directed at supervisor and helping behavior directed at colleagues, and explored the moderating effect of moral courage on the relationships among observed abusive supervision, relational si-lence behavior and helping behavior. Data was collected from 361 employees, who had ex-perienced vicarious abusive supervision at the workplace, at two time points. Then, the ga-thered data was analyzed by utilizing multiple regression. The results show that observed abusive supervision had positive effects on relational silence behavior and helping behavior. In addition, employees with higher level of moral courage would display more helping be-havior after they had experienced more observed abusive supervision.Both theoretical and practical implications are discussed." |
