Recently, due to the change of social environment and the implementation of national health insurance policy, most of the medical organizations in Taiwan start to utilize new managerial concepts and methods that have been used by enterprises. Since the nurse-practitioners are having the close relationship with patients, they have very high percentage of manpower allotment in the medical groups. Therefore, the human resource management in nurse-practitioners becomes the most important issue in the medical organizations. In the past years, the hiring policy of a qualified nurse-practitioner was based on written and oral examinations. This policy totally ignored the competency characteristics of nurse-practitioners. Thus, in this paper, we try to establish a new manpower allotment based on the different competency characteristics of nurse-practitioners. This method will become one of the important indications of the hiring policy for a qualified nurse-practitioner at the medical organizations in the near future. There are two stages in our research. At first, we studied and collected all needed information from related articles, and then, built the initial nurse-practitioners competency questionnaires modified by the questionnaire experts. Secondly, we surveyed 544 nurses by using the questionnaires, and got 499 effective feedbacks (It is about 91.73% of the survey). The results of this research showed that a qualified nurse-practitioners needs much higher abilities in analysis, interpersonal Emotive Quality (EQ), professional knowledge and service, team work and efficiency. Furthermore, we also found out the significant differences among nursepractitioners in different working attributes. |
