本專案旨在提升加護中心護理人員N2能力進階之完成率。經研究證實臨床能力分級制度可認定護理人員之能力,創造學習氣氛以提高專業價值與能力。但本單位對於推動能力進階成效不彰感困擾,經探討分析主因為:書寫案例分析能力不足、不清楚N2經驗評值內容,無從準備、進階課程時間安排不當、缺乏進階獎勵制度。針對上述擬定對策為成立案例分析輔導小組、改變N2經驗評值方式及內容、調整進階課程上課時段、訂定進階獎勵制度。對策實施後使加護中心護理人員N2能力進階之完成率由5.3%提升至31.3%,因此顯示專案改善措施確實達到目的,且激發同仁間之組織學習氣氛,讓單位提升N2能力進階完成率之餘,同時促進護理專業學習之最佳效益。(志為護理, 2008; 7:3,91-101.) |

The purpose of this project was to increase the rate of accomplishment on the N2 Clinical Ladder for Intensive Care Unit staff. Research confirms that the Clinical Ladder System is able to recognize the abilities of nursing staff and also to create a study atmosphere that enhances professional values and abilities. However, our ICU had been troubled by limited success in promoting the N2 Clinical Ladder System. Analysis revealed the major reasons to be: fi rst, insuffi cient case analysis writing skills; second, diffi culty assessing the success of the N2 Ladder system; third, inappropriately arranged training courses; and lastly, lack of incentive for moving up the N2 ladder system. To address the above factors; we set up a task force to coach students’ case analysis abilities and to change both the evaluation method and content of the N2 Ladder system. Also we adjusted the time for training courses and set up an incentive program for being upgraded to N2. After implementing these solutions, the accomplishment rate in the N2 Clinical Ladder system increased from 5.3% to 31.3%. This project not only improved the N2 accomplishment rate itself but also inspired an atmosphere of committed study in the organization, an additional benefi t.
